Aktualitāte: Māsas ir vienas no visvairāk darba spriedzei un emocionālai slodzei pakļautajām profesijām Eiropā – 2021. gadā vidēji 69 % māsu Eiropas Savienībā ziņoja par darba apstākļu radītiem riskiem, kas ir ievērojami vairāk nekā citās profesijās (OECD, 2024). Latvijā, neskatoties uz māsu skaita pieaugumu, saglabājas problēmas, kas saistītas ar izdegšanu un neapmierinātību darbā (LMa, 2022), kas būtiski ietekmē aprūpes kvalitāti un veselības aprūpes sistēmas ilgtspēju (Koueifi, 2024).
Darba mērķis: Noskaidrot jauno un ekspertu māsu apmierinātības aspektus ar darbu stacionārā un to ietekmējošos faktorus.
Pētijuma gaitā tika izvirzīta hipotēze: Jauno un ekspertu māsu apmierinātības aspekti ar darbu stacionārā un to ietekmējošie faktori atšķiras.
Metodes: Pētījumā tiks izmantota neeksperimentāla, kvantitatīva šķērsgriezuma metode. Datu iegūšanai tiks pielietoti divi instrumenti: darba autores izstrādāta aptaujas anketa un Pola Spektora apmierinātības ar darbu tests (Brants et al., 2016). Anketā būs iekļauti jautājumi par demogrāfisko portretu un māsas apmierinātības ar darbu ietekmējošiem faktoriem, vērtējami pēc Likerta skalas no 1 līdz 6. Pētījums tiks veikts X pilsētas stacionārā, aptverot jaunas māsas ar pieredzi līdz 5 gadiem un ekspertus ar pieredzi virs 5 gadiem, kopumā 162 māsas. Datu vākšana notika klātienē, ievērojot ētikas principus, anonimitāti un brīvprātīgu dalību.
Rezultāti: Jaunākās māsas augstāk novērtēja darba kārtību, kolēģu attiecības un darba saturu, savukārt zemāk - komunikāciju un izaugsmes iespējas. Ekspertu māsas augstu novērtēja strukturālos un saturiskos darba aspektus, vienlaikus zemāk vērtējot iekšējo komunikāciju, profesionālās izaugsmes iespējas un ergonomiskos apstākļus. Starp respondentu grupām tika konstatētas statistiski nozīmīgas atšķirības vairākos rādītājos: darba saturā, atalgojumā un darba vides uztverē, kas liecina par pieredzes nozīmi apmierinātības vērtējumā. Pētījuma rezultāti apstiprina izvirzīto hipotēzi.
Secinājumi: Pētījumā noskaidrots, ka kopējais darba apmierinātības līmenis ir augsts gan jaunajām māsām (M = 3,93), gan ekspertu māsām (M = 3,78), savukārt aspekti “izaugsmes iespējas” un “komunikācija” abās grupās tika novērtēti zemāk. Pastāv statistiski nozīmīgas atšķirības vairākos apmierinātības aspektos, tostarp “darba saturs” (p < 0,001), “atzinība” (p = 0,006) un “samaksa” (p = 0,044).
Bachelor thesis title: Nurses' job satisfaction in hospital and factors influencing it. Relevance: Nurses are one of the most stressful and emotionally strained professions in Europe, with an average of 69% of nurses in the EU reporting risks due to working conditions in 2021, significantly higher than in other professions (OECD, 2024). In Latvia, despite the increase in the number of nurses, problems related to burnout and job dissatisfaction persist (LMa, 2022), with significant implications for the quality of care and sustainability of the health care system (Koueifi, 2024). Aim of the study: to identify aspects of new and expert nurses' job satisfaction in a hospital setting and the factors influencing it. The hypothesis of the study was: Aspects of job satisfaction of new and expert nurses in hospital and factors influencing it differ. Methods: The study will use a non-experimental, quantitative cross-sectional design. Two instruments will be used to collect data: a questionnaire developed by the author and the Paul Spector Job Satisfaction Test (Brants et al., 2016). The questionnaire will include questions on demographic portrait and factors influencing nurses' job satisfaction, rated on a Likert scale from 1 to 6. The study will be conducted in a hospital in X city, covering new nurses with up to 5 years of experience and experts with more than 5 years of experience, 162 nurses in total. The data collection was carried out face-to-face, respecting ethical principles, anonymity and voluntary participation. Results: younger nurses rated working arrangements, colleague relations and job content higher, while communication and opportunities for growth were rated lower. Expert nurses rated structural and substantive aspects of work highly, while internal communication, opportunities for professional development and ergonomic conditions were rated lower. Statistically significant differences were found between the groups on a number of indicators: job content, remuneration and perception of the working environment, suggesting the importance of experience in satisfaction. The results of the study support the hypothesis. Conclusions: The study found that overall job satisfaction was high for both new nurses (M = 3.93) and expert nurses (M = 3.78), while “opportunities for growth” and “communication” were rated lower in both groups. There were statistically significant differences in several aspects of satisfaction, including ‘job content’ (p < 0.001), ‘recognition’ (p = 0.006) and ‘pay’ (p = 0.044).
