Maģistra darba “Ārstu–rezidentu adaptācijas procesa pilnveidošana universitātes slimnīcās” mērķis ir analizēt 3 Latvijas universitātes slimnīcu ārstu - rezidentu adaptācijas procesu un izstrādāt priekšlikumus universitātes slimnīcām, kas veicinātu ātrāku un veiksmīgāku rezidentu iekļaušanos slimnīcas darbā.
Rezidentūras uzsākšana jaunajiem ārstiem ir liels fiziskais un psiholoģiskais izaicinājums. Jaunie ārsti – rezidenti saskaras ar darba kolektīva un vides izmaiņām un atbildības un stresa pieaugumu. Kvalitatīvs adaptācijas process veicina ātrāku ārstu – rezidentu adaptāciju ārstniecības iestādei un kolektīvam, kā arī ilgtermiņā ietekmē arī pacientu aprūpes kvalitāti, jauno speciālistu izdegšanu un velmi turpināt darbu ārstniecības nozarē.
Teorētiskais ietvars balstīts Darba prasību–resursu (JDR) teorijā un organizatoriskās socializācijas modelī. Veikts jauktas metodes pētījums – kvantitatīvo datu iegūšanai veikta anketēšana (n = 103) un kvalitatīva datu ieguvei izmantoti divi anketas atvērta tipa jautājumi un daļēji strukturētas intervijas (n = 5).
Maģistra darba galvenie pētījuma jautājumi - : Kāds ir ārstu - rezidentu adaptācijas procesa novērtējums slimnīcās? ; Kādas ir atšķirības adaptācijas procesa norisēs universitātes slimnīcās ; Kādi faktori ietekmē ārstu – rezidentu psiholoģisko labbūtību darba vidē; Vai pastāv nozīmīga savstarpēja saistība starp ārstu - rezidentu adaptācijas procesa dimensijām.
Pētījuma rezultāti atspoguļo, ka vislabāk adaptācijas procesu ārstiem - rezidentiem veicina atbalstošs kolektīvs, skaidra komunikācija un strukturēta profesionālā darba vide. Adaptācijas procesu kavē mentoru programmu neesamība, neskaidra darba organizācija un nepietiekoša sākotnējā informācija. Pētījuma noslēgumā izstrādāti priekšlikumi universitātes slimnīcām strukturētu adaptācijas mehānismu ieviešanai, lai veicinātu sekmīgu ārstu–rezidentu iekļaušanos darba vidē un nodrošinātu viņu noturību ārstniecības nozarē.
Maģistra darbs sniedz ieskatu par nepieciešamajiem uzlabojumiem ārstu – rezidentu adaptācijas procesā ārstniecības iestādēs. Maģistra darbā iekļautas 103 anketas un 5 intervijas, kas sniedz ieskatu adaptācijas procesa norisei universitātes slimnīcās. Plašākai izvērtēšanai nepieciešams veikt atkārtotu pētījumu, iekļaujot plašāku respondentu loku.
Maģistra darba pamatteksts ir 85 lapas. Darbā ievietotas 9 tabulas, 10 attēli un 6 pielikumi. Literatūras un avotu sarakstā ir iekļautas 60 vienības.

The aim of the master’s thesis “Improving the Adaptation Process of Medical Residents in University Hospitals” is to analyze the adaptation process of medical residents in three Latvian university hospitals and to develop recommendations for improving resident integration into hospital workflows. Starting residency is a significant physical and psychological challenge for young doctors, who face not only a new work environment and team but also increased responsibility and stress. A well-structured adaptation process supports faster integration into the hospital and team, while also influencing patient care quality, reducing burnout among new specialists, and encouraging them to remain in the healthcare sector long term. The theoretical framework of the study is based on the Job Demands–Resources (JD-R) model and the Organizational Socialization model. To explore the adaptation process, a mixed-methods study was conducted, including a quantitative survey (n = 103) and qualitative data analysis using interviews and open-ended questions (n = 5). The Mann–Whitney U test was used to compare results across the three university hospitals (Children’s Clinical University Hospital, Pauls Stradiņš Clinical University Hospital, and Riga East Clinical University Hospital), as well as across different age and gender groups. Spearman’s correlation was applied to examine interrelations between adaptation dimensions, and linear regression was used to identify the main factors influencing residents’ psychological well-being in the workplace. The thesis concludes with 14 specific recommendations for university hospital leadership, including the development of structured onboarding programs, the implementation of mentorship, and the gradual delegation of responsibility in the early stages of residency, to support new doctors' adjustment and reduce emotional strain. The thesis provides insight into necessary improvements in the adaptation process for medical residents in healthcare institutions. A total of 103 questionnaires and 5 interviews were analyzed, offering a limited but valuable overview of adaptation practices in university hospitals. Broader evaluation would require further research with a larger and more diverse respondent sample. The main text of the master’s thesis is presented in 85 pages.
